The different roles of corporate and unit level human resources managers in the hospitality industry

Abstract/

Purpose – The purpose of this research is to analyze differences between the roles of HR managers at the corporate and unit level in the specific context of the hospitality industry.

Design/methodology/approach – Semi-structured interviews with 12 HR managers in three countries, complemented by a short questionnaire, yielded quantitative data on Ulrich’s HR roles, work time spent in various roles and various degrees of involvement in decision making. Respondents also provided qualitative accounts of their roles.

Findings – Distinct differences exist between HR work at the corporate and unit level. Whereas unit level managers tend to focus on their role as “administrative experts” and “employee champions”, corporate level managers stressed their role as “strategic partners” and “change agents”. Corporate level managers benefit from earlier involvement in organizational decisions than those at unit level.

Research limitations/implications – A comparatively small convenience sample of 12 HR managers was used. This limitation is mitigated, however, by the inclusion of managers from three different countries and a good balance of corporate and unit level managers in the sample.

Practical implications – The research provides clear evidence of a lack of strategic HR orientation at both the unit and the corporate levels. These results should help corporate decision-makers rethink and reorient the activities of HRM in their organizations and strengthen its role in organizational decision making.

Originality/value – Despite the popularity of the Ulrich model, there is hardly any empirical research on differences in HR management across organizational levels. The present study explores this topic with a particular focus on the hospitality industry.

Abstract/

Purpose – This study aims to analyse the relationship between innovation and human resource management (HRM) from an empirical perspective, attempting to establish whether innovation determines the firm’s HRM or conversely HRM influences the innovation level of the company

Design/methodology/approach – Literature is reviewed from both theoretical and empirical perspectives. On the basis of this review, some research hypotheses are formulated. Finally, these hypotheses are empirically tested on a sample of Spanish firms.

Findings – The results provide evidence for both hypotheses and offer more support for Schuler and Jackson’s model than for Miles and Snow’s model. In accordance with the previous literature, that in order to affect employee behaviour – and consequently promote company objectives – firms must develop a bundle of internally consistent HRM practices. However, what is still unresolved is which HRM practices should be included in that system.

Originality/value – Fills a gap in the literature, particularly in empirical research, with a focus on Spanish firms.

Abstract/

Purpose – This paper attempts to investigate the transformation in the role of the HR function in Greek firms, as a result of the use of internet and technology.

Design/methodology/approach – The paper is based on both quantitative and qualitative methodology. A survey and focus groups took place in order to meet research objectives.

Findings – This paper examines and discusses the development of e-HR use in Greece and the reasons for adoption of e-HR practices focusing on strategy, process and HRM issues.

Findings show that e-HR facilitates the transformation of HRM role into a more strategic one. Driving forces and critical success factors of e-HR adoption and implementation are identified and discussed.

Research limitations/implications – Limits its usefulness to countries that experience a stage of HRM professionalisation and technological development similar to that of Greece.

Practical implications – Identifies critical success factors in e-HR adoption as well as main problems associated with it.

Originality/value – Qualitative results provided by the focus groups give an illustrative picture of the companies presented.

Abstract / This paper studies economic determinants of IS outsourcing. It argues that a focus on comparative economic theories and models can improve our ability to explain outsourcing with-in the larger context of organizational strategy and environment. Specifically, the research constructs of production cost, transaction cost, and financial slack are examined simultaneously to understand what influences the outsourcing decision. To empirically test these relationships, information was gathered from senior IT managers in 243 U.S. banks. Financial indices from the archives of the Federal Reserve Bank were a second important source of data. Results of the study show that IS outsourcing in banks was strongly influenced by production cost advantages offered by vendors. Transaction costs played a role in the out-sourcing decision, but they were much smaller than production costs. Finally, financial slack was not found to be a significant explanator, although firm size was a significant control factor. The paper has important implications for research and practice. For researchers, the findings provide evidence that financial criteria can be key factors in outsourcing decisions and compare the relative effects of production and transaction costs. For practitioners, the findings suggest that managerial sourcing strategies need to weigh both costs when hiring systems integrators.
